Employers invest in retention as deliberately as they invest in hiring. They provide mentoring, regular feedback, clear progression, meaningful creative responsibility, and salary growth. They understand that getting someone hired is only half the job.
The Lab framework
Retain junior creatives through eight factors:
- Mentoring: Pair them with a senior creative who invests in their growth
- Feedback: Regular, specific, and constructive, not just annual
- Progression: A clear path with milestones and salary growth
- Learning: Training budget, time for development, and exposure to new skills
- Recognition: Acknowledge good work publicly and privately
- Meaningful creative responsibility: Give them real creative work, not just admin
- Salary progression: Review and increase salary as they develop
- Management quality: Good managers retain talent; bad ones lose it
Example
A junior designer who is given ownership of a small but real campaign, receives monthly feedback, has a mentor who reviews their portfolio quarterly, and sees a clear path to midweight within 18 to 24 months is far more likely to stay than one who is given only production tasks and an annual review.
Employer checklist
- Does the junior creative have a mentor?
- Is feedback regular and specific, not just annual?
- Is there a clear progression path with salary growth?
- Are they getting meaningful creative work, not just admin?
- Is their manager trained to develop junior talent?
